چکیده مقاله به فارسی :
اهداف: سمیت پدیده ای است که نظام های انسانی را فرا می گیرد و واقعیتی ناگزیر در زندگی سازمانی محسوب می شود. از مدیران گرفته تا کارکنان منابع انسانی و مشاوران سازمان، همه با پویایی های سمی و آثار کژکارکردی آن مواجه شده اند. با درک این مهم، پژوهش حاضر به شناسایی عوامل سوق دهنده و بازدارنده بروز رهبری زهرآگین در سازمانهای امروزی، پرداخته است. روش مطالعه: با استفاده از تکنیک فراترکیب، یافته های مطالعات داخلی و خارجی مرتبط، بصورت نظام مند با روش هفت مرحله ایSandelowski و Barroso بررسی گردید. کدهای شناسایی شده با استفاده از نرم افزار MAXQDA10، طبقه بندی گردید و برای سنجش پایایی و کنترل کیفیت از روش کاپا و نرم افزار SPSSاستفاده شد و ضریب کاپا محاسبه شده برابر با 892/0بوده که در سطح توافق معتبر قرار گرفت. یافته ها: از بین 480 مقاله، 34 مقاله منتخب و بر اساس آنها 167 عامل در4 مقوله اصلی و 14 کد محوری شناسایی و دسته بندی شدند که عبارتند از: ویژگی های فردی رهبر شامل ویژگی های شخصیتی، روانشناختی و نگرشی، کاستی های مدیریتی - فردی، رفتارهای غیرمنتظره- پیش بینی نشده، رفتارهای خودپرستانه- خودترویجی، رفتارهای ماکیاولگرایانه، سیاست دفعی مدیر، استبداد خرد)، ویژگی های پیروان (ویژگی های رفتاری- شخصیتی، فروماندگی پیروان، تطابق، تبانی)، ویژگی های سازمان (فرایندهای سازمانی و مدیریت ناکارآمد، ساختار سازمانی بیگانه) و ویژگی های محیط برون سازمانی (فرهنگ و سیاست). نتیجه گیری:با توجه به اهمیت ویژگی های رهبری برگرفته از مقالات، به سازمانها توصیه می شود که در نحوه استخدام و بکارگیری رهبران، دقت فزاینده ای مبذول دارند.

Objectives: Toxicity is a phenomenon that pervades human systems and is an inevitable reality in organizational life. From managers to human resources staff and consultants to the organization, everyone is faced with toxic dynamics and its dysfunctional effects. Understanding this important, the present study has identified the factors driving and inhibiting the emergence of toxic leadership in today`s organizations.
Methods: By using meta- synthesis technique, the findings of the related internal and external studies were systematically analized using Sandelowski and Barroso seven – step method. The identified codes were classified, analyzed and interpreted by MAXQDA10. Kappa method and SPSS werw used to measure reliability and quality control. The calculated kappa coefficient was 0.892, which indicated a good consistency.
Results: Out of 480 articles, 34 articles were selected and based on them, 167 factors were identified and categorized in 4 main categories and 14 core codes that include Leader Characteristics( Individual ( Personality, Psychological, Attitude), Managerial – Individual Shortcomings, Unexpected – Unforeseen Behaviors, Selfish- Self-promoting Behaviors, Machivellian Behaviors, Manager's repulsion policy, Petty tyranny), Characteristics of followers( Behavioral- Personality, Helplessness of followers, Matching, Collusion), Characteristics of Organization( Organizational Processes and Inefficient management, Alien Organizational Structure) and Extra- Organizational Environment( Culture and Politics).
Conclusion: Given the importance of leadership characteristics derived from articles, organizations are advised to be extra careful in how they hire and employ leaders.
